"LEARN IT – DO IT – PROVE IT": A THREE-PHASE COMPETENCY ASSESSMENT MODEL IN CORPORATE BLENDED LEARNING

Abstract:
Corporate training programs regularly struggle with the seemingly unbridgeable gap between theoretical knowledge acquisition and verifiable performance in the workplace. Traditional e-learning approaches typically measure completion rates and test scores rather than actual behavioral change, leaving organizations unable to verify that training has actually translated into competency. This study introduces the "Learn it – Do it – Prove it" (LDP) framework, a three-phase instructional design model specifically developed to bridge this gap in corporate learning environments.

The LDP framework divides the learning process into three consecutive and interdependent phases. In the "Learn it" phase, learners acquire basic knowledge through microlearning modules, content based on standard operating procedures (SOPs), and live or online instructor-led sessions. The "Do it" phase shifts the focus from passive reception to active application: learners perform practical tasks and simulations in real workplace situations, requiring them actually to apply the knowledge they have acquired. The "Prove it" phase introduces multi-channel competency validation, combining written assessments, role-based performance evaluations, and automated skill matrix entries fed from external data sources to create an auditable, verified competency record.

The framework is implemented on the Skillnaut blended learning platform, which integrates all three phases into a single learning management environment. The platform enables organizations to design structured learning paths that encompass e-learning content, live training events, and on-the-job tasks, while capturing real-time performance data at each stage. The built-in skill matrix provides a dynamic, role-specific competency map that reflects both completed training activities and verified practical performance, enabling HR professionals and line managers to distinguish between employees who have "attended training" and those who are "proven competent."

The implementation experiences – which come from corporate onboarding and compliance training – indicate that the LDP approach reduces the time needed to achieve competency during onboarding, increases training completion rates through structured accountability, and provides measurable evidence to organizations of the learning transfer to the workplace. The framework is particularly relevant in regulated industries - including financial services, manufacturing, retail, and healthcare - where demonstrating proven competency has legal and operational significance.

The study discusses the theoretical foundations of the LDP model in light of established instructional design principles, including performance-based learning, competency-based education, and the Kirkpatrick training evaluation model. It also presents the design logic of the supporting technology platform and reflects on the practical implications for HR professionals and learning designers who wish to move beyond training metrics based on completion indicators towards evidence-based competency management.
